It Ain’t Easy Being Green (But It Can Be Rewarding!)

These immortal words from Kermit the Frog in my childhood continue to resonate with me today and remind me that it’s not always easy being a part of this large, amazing organization we call Beatitudes Campus, it is a wonderful and worthwhile journey.  I want to share with you today information regarding our finances (and raises), updates on exciting work that has come to fruition recently, and projects to look forward to in the near future.

First, I want to say I am extremely proud of the work that staff and managers have done this fiscal year to focus both on generating revenue and also controlling expenses.  Never in my tenure here have we had such transparency and robust discussions around our financial position and I feel the staff here are so engaged around making sure the campus are good stewards of the financial resources we receive from our residents.  We are primed to finish up the year with a positive operating income.  The reason this is so important and why we discuss it so often is that when we perform well financially, we can do so much more for our residents and staff; it helps us deliver our mission in real and lasting ways.

This positive energy and focus around finances is also what allows us to budget and present salary improvement (i.e. raises) recommendations in future fiscal year budgets and reports to the Board of the Directors of the campus.  It is with great pleasure that I can share with you that the leadership of the campus has budgeted a total of 3% of the operating budget towards raises this year and that the Board is in full agreement with this recommendation.  This will be split in two ways – 1% will be used to help move over 130 staff members’ hourly wage up to market rates and the remaining 2% will be spread to the remaining staff as a 2% increase for the year.  Last year, many of you will recall, the raise came into effect at the beginning of the fiscal year with the hope and the charge of faith in the staff that we would pull together to hit all financial metrics.  That plan worked so well that it is another reason this year’s raise is being implemented at the beginning of October 2016.  It also comes with the same charge to all of us to continue to focus on our goals this year so that we can continue to be a financially stable community that delivers much needed programs and services to older adults within our campus and great Phoenix communities.

Second, I need to congratulate all of you on the fantastic work around the Campus and Department WIG projects.  I have not seen all the results yet, but I’m thrilled by the reports I am getting each week from your respective senior staffer.  Programs like CAREcorps and SMILE are being woven into the fabric of the campus and will pay dividends for years to come.  I would like to also ask all staff members (and later residents) to be sure to complete the online Employee Satisfaction Survey now active online.  This survey will not only help us see if one of the campus WIG goals was achieved; rather, the results will help us continue to shape our strategic plans for the campus and the staff.  One takeaway from the last survey was that staff really appreciate a benefits plan that is comprehensive and affordable and it is the most important benefit to those that responded earlier this year.  That feedback led the campus to select new medical, dental, vision, short-term disability, and life insurance carriers that all provided reduced premiums to staff this year – that’s quite a great outcome!  So again, please take a few minutes to complete the survey at your desk or in the computer lab.  We are looking for 70% participation or better to make sure we have a strong read on the wishes and feelings of the staff.

Third, I know many of you have been wondering when we are going to do annual evaluations again and I’m excited to tell you that October 2016 is the month!  Your HR department has worked diligently over the last year researching new methods of dialoguing and engaging both staff and managers in a process that benefits staff and managers.  Something that is future focused on growth and development, rather than an inaccurate look in the rearview mirror of how someone has been performing recently and applying that to the entire lookback period.  More details and training will be rolled out to managers in late September and then the new evaluation tool will be launched early next month.  Our goal is to do a follow up evaluation with all staff in April 2017 to see the growth towards goals that are set in October – both personal and professional ones.  After that time, we’d love to hear from staff on their thoughts around the new evaluation process so that it can be tweaked for the following year.

Finally, I would like to let you know that your senior leadership has been working with me for the last year on a new five year strategic plan.  This is will become a living, breathing document that will guide our work together over the next five years.  It includes goals and plans around all the pillars that make our community amazing now and also sustainable for the future.  It includes plans for – enhancing resident programs and amenities, further developing our staff, increasing our reach through home and community based services, getting a new phase of redevelopment finally underway, and making sure we are not only financially strong, but sustainable for another 51 years.

Thank you again for your great work each and every day here at the campus.  I know it isn’t easy (and often it isn’t fun) being green, running to the next resident call, or watching the pennies, but just know, without you, none of the above would be possible.

It’s Time To Recognize Our Residents

CAREcorps LogoHave you heard about CAREcorps? The CAREcorps program has several goals – to train and engage residents in volunteering on Campus as well as recognizing the residents that do wonderful things for each other are the first steps.  The Resident Services Teams, which includes Dining Services, Independent Living, Gift Shop, Life Enrichment, Publications, Spiritual Life, Success Matters, and Transportation, has come together to create this new program as part of the Campus’ WIG (Wildly Important Goal) program for fiscal year 2016.  Staff are already aware of the Radical Hospitality program and the “shout outs” you see regularly where staff and residents share feedback about the wonderful work staff is doing.   The CAREcorps program will have its own way of lifting up residents going above and beyond for others.  The CAREcorps movement is for everyone to highlight a resident who you feel exemplifies the CAREcorps philosophy.  We see those residents who are leading committees and representing the Beatitudes Campus on a daily basis, but we also have residents who are hard at work behind the scenes caring for others’ pets, watering plants, picking up mail and even cleaning others’ apartments while they are away.  Each month at the resident Town Hall, the CAREcorps Team will be choosing two residents from the Hospitality Box (located in the Recreation Room in the Administration Building) to highlight.  Each resident who has been recognized will receive a copy of their note brought right to their door. 

Now it’s your turn to join this Campus movement! If you’ve seen a resident community member who should be recognized, stop by the Recreation Room or Gift Shop and fill out the CAREcorp hospitality form.  Once you’re finished, slip it in the box labeled CAREcorps and watch our community of caring grow that much larger.  Together we achieve much more!

From the CEO: State of the Campus

One of the greatest privileges of being President and CEO at Beatitudes Campus is being able to share with you our mission in action over the past year. The work “behind the scenes” has been extraordinary, and the initiatives that we are exploring and putting into action will help position the campus not just for success today, but for years to come. Throughout this past year, the senior staff has been developing our plan, which is based on five strategic pillars that will continue to hold up the vision and promise of Beatitudes Campus.

I have taken the opportunity to present the State of the Campus to our board of directors and the Residents Council and will be speaking to several other groups; however, I want to share it with each of you so you have a better understanding of work behind the scenes of this wonderful community.

Since becoming your CEO two years ago, we have experienced many successes and milestones. We launched the business plan for Comfort Matters, our dementia education program, as well as beginning the pre-work and research of our redevelopment planning. We celebrated two deficiency-free surveys in assisted living and the health care center! We have also maintained our Center for Medicare Services 5-star Quality Rating for the health care center. Kudos! Resident satisfaction, as evidenced by the Holleran Satisfaction survey held last spring, is at an all-time high of 87.6%, which is above the Holleran Benchmark of other life plan communities (formally known as CCRCs). Most importantly, we continue to see the fruition of the purposeful living initiatives through the creation of many resident-driven groups.

We have also had a few hurdles to overcome. Due to occupancy issues in various programs, the staff dealt with two budget contingency plans, with the focus on cutting costs without losing quality. This also included the incredibly difficult decision of wage freezes and the elimination of 11 staff positions – by far the most crucible moment of my career. At that time, we also saw a spike in employee turnover. All of this weighs heavy on our community and you will see later in this article the successful steps we have taken to address this issue.

As we embark on the 52nd year of operation, there continues to be a strong focus on delivering on the promise of our mission, vision and core values of Compassion, Accountability, Respect and Excellence.  The following highlights are just some of the great work that is happening campus-wide.  Please know these are just some examples of the team’s work and there are many more initiatives taking place in departments, interdisciplinary teams, and resident groups across this community.

Pillar #1-Financial Sustainability: We will improve our financial performance and the effective use of our assets to guarantee financial sustainability so that we can continue to invest in our people, services, research, innovation, infrastructure, and mission expansion.

There is a significant focus on occupancy stabilization and programmatic growth while continuing to manage expenses. Department directors are doing extremely well in managing their budgets and we have invested funds and time into occupancy development. To date, I am delighted to share we are meeting budget expectations.

We welcomed Rod Bailey as our Senior Vice President of Sales and Marketing earlier this month and we will see a continuation of our radical hospitality/first impression initiative through the generous grant given by our own Beatitudes Campus Foundation. These dollars will be used for upgrades throughout the campus in and around various lobbies and common spaces.

Pillar #2-Redevelopment/Repositioning: We will focus our efforts to reposition ourselves by looking for ways to improve the marketability of our campus and enrich the community experience for existing and future residents.

We have officially kicked off our master planning in the last few months. This process consists of research, financial modeling of various options, and eventual focus groups while accomplishing two key objectives. First, we must identify the best path to feasibility for the new phase of entrance fee apartments and health care center. Second, the phase must produce enough additional borrowing capacity and strengthen the campus’ financial portfolio to complete the rehabilitation of the North and South Plaza Apartments and Plaza View Assisted Living. As always, we will keep you updated on the process as it unfolds.

Pillar #3-Employee and Board Development: We will increase our commitment to developing and engaging our employees through education and training while recruiting a knowledgeable and engaged board of directors.

Employees are the heart and soul of our mission. They are the ones who deliver quality care and services every day, and their retention and satisfaction is important. Due to the high turnover experienced over the past several years, having spiked at 49.5%, our human resources team and department directors have implemented new interview and hiring tools, transitioned to panel interviews with peers, and created onboarding practices to set new team members up for success. Departments, like maintenance and housekeeping, have produced leadership development and mentoring programs. Turnover is down to 41% with a goal of reaching 35% by the end of next year.

As a nonprofit organization we are governed by a volunteer board of directors. With the ever-changing health care and aging services arenas, the executive committee and I are focusing on governance best practices, right-sizing the board, recruiting members with certain specialties, and education of campus programs and trends in the aging services field.

Pillar #4-Programming and Amenities Enhancement: We will continually evolve our programming, amenities, and services to meet the changing needs and preference of those we serve through our commitment to person directed practice.

The vibrancy, empowerment, and just plain fun that happens among the residents is one of the most important aspects of this community. In the last year and through funding by the Campus Foundation, we saw the launch of Success Matters, a program designed to assist residents with living fully.

We have also seen a significant increase in other programs and resident-driven initiatives, like Lifelong Learners, fitness classes, and various arts programming. Did you know there are an amazing 96 resident groups, committees, clubs, and services currently on campus?  This type of engagement would not be possible without the dedicated and creative life enrichment and fitness team, our highly active Residents’ Council and the volunteerism and donations by the Beatitudes Campus Auxiliary.

Pillar # 5-Home and Community Based Services: We will expand our efforts to those in need of a variety of services to the boarder community and provide support of independence to those who may never choose to live within a community such as ours.

Our home- and community-based programs, Beatitudes At Home and Beatitudes Home Health, continue to serve more clients and broaden the types of services provided. Beatitudes at Home recently launched its geriatric case management program and Beatitudes Home Health has doubled the number of seniors it serves.

It’s not just the individuals we serve through our community programs, it is organizations as well. Comfort Matters dementia training is now taking place in 13 communities across the nation with one already accredited as a Comfort Matters organization.  We are delighted to share the evidence-based practice that was created within the health care center is recognized as one of the top dementia care programs internationally.

As you can see there is much going on in this beautiful campus and I hope you never forget we are one community with empowered residents and a dedicated staff. We continue to honor our past, evolve to better serve those in the present as we plan for the next 50 years.

Safety Streak Continues

As of Thursday, May 12th, the Campus has had 150 days without any employee injuries!  This is a positive metric for the Campus for many reasons, let me share a few of them with you:

  • Staff are not missing work to go to the 3rd floor of the HCC for assessment and later out to MBI for treatment or follow up visits
  • The nursing staff are not needing to leave residents to assist employees with assessments
  • Our loss ratio (dollars paid for employee claims divided by premium dollars we pay to the insurance carrier) has dropped from 48% to 11% year-to-date!
  • This will result in savings for next year’s workers’ compensation renewal for sure!

Happy Nursing Week

Please join us in recognizing our wonderful and dedicated staff during Nursing Week, being celebrated this Friday, May 6th to Thursday, May 12th. We would like to personally recognize each nursing employee listed below for the care and compassion provided to our campus residents and the community day in and day out.  While this week is traditionally celebrated as “Nurses Week”, we want to recognize and honor our “Nursing staff” which consists of our Health Care Center Nurses, Beatitudes at Home Nurses, Beatitudes Home Health Nurses, Assisted Living Nurses, Comfort Matters Nurse Educator as well as our Health Care Center Certified Nursing Assistants (CNAs) and our Home Health Aides.  Don’t worry, we haven’t forgotten about our amazing Assisted Living Caregivers, Med Techs or our fantastic Beatitudes at Home Companions, they will have their own recognition week later in the year.

Safety Update – April Wrap Up

The Campus accident-free streak continues!  As of the writing of this post, there have been zero employee accidents for the last 137 days – that is awesome!  We had two first aid only claims and those employees are healing nicely and did not need outside treatment, so they were not required to be reported to the workers’ compensation insurance carrier.

If you see a hazard or have a concern about something potentially unsafe in your area, the Campus Safety Team wants to know!  Pick up a Near Miss form located on the Safety Bulletin Boards near each time clock area and turn it in to the HR office.

Keep up the great work, Team Beatitudes.  Think Safety, Work Safely.  You rock!

 

Exciting Safety Update!

As of the creation of this post, there has not been an employee injury since December 9, 2015 and we think you all deserve a little treat!  The HR team cannot recall a time in the last 8 or 9 years that the Campus has gone this long without an accident that resulted in injury and had to be reported to the workers’ compensation insurance carrier (first aid only incidents do not impact our work comp policy).  So, in honor of this milestone, postcards have been sent to every employees home to thank you for thinking safety and working safely.  The postcards also include a coupon for a $1.50 off of your next purchase in the Bistro, Corner Perk, or HCC Employee Lunch Line.

Remember – workers’ compensation insurance works like car insurance – the more claims that hit the policy, the more the insurance premiums rise at the next renewal. By keeping safety at the front of your mind each day at work, you are helping the Campus control costs.  That’s going to go a long way in reducing our insurance renewals each August and helping us have funds for more exciting things like…raises, parties, capital improvements, etc.!

We will aim to update you weekly on our accident-free status, but if you want more timely information, check the safety boards located near each time clock for postings that look like the attached.
